    Abstract: 摘要 研究者在實務經驗中深刻地發現基督教會本質上是一個有機的組織,而組織的運作必須透過管理行為的介入,才能達成組織的使命。而教會發展又常是由信徒個人主觀靈性經驗做為起點,漸次發展成為大型的組織。在抽象的靈性經驗和具象的管理作為之間,管理者如何從靈性經驗中建構決策,進而延伸至管理層面的執行,最後達成教會組織的使命,乃本研究所欲探討的主題。 在此一主題下,有兩大議題:靈性經驗與決策的建構有何關係?核心管理團隊如何聚焦完成使命?鑑於基督教台北靈糧堂對於靈恩運動採取開放態度,且在教會活動力、人數規模、歷史沿革及管理團隊架構建全度……等條件具有代表性,故本研究以訪談台北靈糧堂聖工聯席會成員,並以紮根理論對訪談內容進行譯碼,做為探討此二議題的主要研究方法。 在靈性經驗與決策的建構方面,本研究發現核心管理團隊的成員是以靈性經驗做為溝通的平台,透過靈性經驗所提出來的主張,會藉由後續實際發生的事件,證明其主張並非抽象的感受,而是可以觸知的事實。本研究將此一過程命名為「集體印證」;「集體印證」即是決策行動的依據。 在核心管理團隊如何聚焦完成使命方面,本研究以平衡計分卡的架構做為觀察台北靈糧堂管理邏輯與績效衡量的參照模型。相對於平衡計分卡的策略邏輯嚴密度而言,台北靈糧堂的經營策略呈現模糊的狀態。然而其使命、組織架構與流程則是比較清楚的部份。在平衡計分卡以外,本研究亦發現「靈性魅力領袖」在宗教組織的決策中仍具有不可動搖的重要性,而成員間的「合一」也是影響策略制定的重要構面。
    Abstract Based on his own practical experience, this researcher has discovered that Christian churches are essentially organic organizations. The operation of such an organization must follow the managerial behavior tha allows the church to realize its mission. A church may begin with someone's subjective spiritual experience and then grow gradually to be a huge organization. How do the managers then make decisions that remain faithful to the spiritual foundations of the community? What strategies do core managers deploy to attain their goals? To explore the possible answers to these questions, this researcher has chosen Bread of Life Christian (Ling Liang) Church in Taipei as a case study, especially because of its open attitude to the charismatic movement. Further, this church has great vitality, a large congregation, and rich experience of change and development, as well as the integrated structure of its managerial team. It is representative of charismatic Christian churches in Taiwan. The methodology of this study includes interviewing the members the churches steering committee and coding their responses according to the grounded theory. The results of this study show how subjective (inner) spiritual experience can lead to the concrete managerial behavior. The core managerial team members use the outer sign as an affirmation of their inner experience. First, they share their ideas based on their individual spiritual experience. In this way, the spiritual experience is like a platform for communication. Then the members will wait for some events related to these ideas. When such events happen?the outer sign?they then believe that their ideas are not merely subjective feeling but related to tangible reality. So they have to do something. In examining how the core managers deploy their strategies to accomplish their mission, this researcher observed the Bread of Life Christian Church using as a model the Balance Score Card (BSC). Compared with the rigorous strategic logic of BSC, the managerial strategy of the Bread of Life Christian Church is vague. The dimensions related to mission, organizational structure and operational processes are relatively clear. This study finds that charismatic leaders occupy an unshakeable position in the strategic decision making. We also find the harmony among members is an important aspect of decision making.
