Abstract: | 本研究旨在透過研究者敘說自身安置機構督導者的實務經驗,從生態觀點探討自身過去4年從菜鳥督導到成熟督導的調和歷程,研究的目的在於研究者期待透過敘說自己督導者角色的實務經驗,建構督導角色調和歷程中獲得的自我確定,如此研究者得以更清楚的駕馭自己去行使督導職務,建立出自己的安置機構督導者使用說明書,繼續在社會工作中努力耕耘與付出,為社會工作實務領域做更有效能的貢獻。本研究以質性方法中個案研究為研究方法,研究者敘說自身初始從事安置機構督導者職務接下來4年後的工作歷程中,研究結果看到研究者經歷摸索、衝突、調和、重整、成熟等歷程,自身與環境產生互相依存及互惠性關係,進入生命歷程碰撞、人際關聯變化、產生督導角色勝任能力、得到角色任務回饋、受到所在棲息地影響、適應力透過不斷調和產生。在個人邁向成熟督導者的過程,啟動一連串的反思議題,包括督導角色適合自己嗎?澄清自己價值觀及對各種差異的看法,進一步認識自己,探索自身督導角色歷程的演化,最後去了解自己壓力、專業耗竭與自我照顧部分。在自身持續不斷的反思與反身之後,產生自我確定,得以帶著勝任感及希望感前行。研究發現目前督導制度即便已被視為社會福利中維持服務品質相當重要的指標,但實務場域中仍需要努力建構督導者訓練機制,除此之外,督導者個人建構一套屬於自己的督導者反思與反身機制對於督導服務的實踐也相當重要! This study aims to describe the practical experience of supervisors in the Children and Youths Placement Institution through researchers,and from the ecological perspective,we will discuss the reconciliation process from tiro supervisior to mature supervisior in the past four years. The purpose of the research is that the researcher construct self-Identity in the reconciliation process of a supervisory role by the practical experience. Therefore,The researcher can more clearly control themselves to exercise supervisory duties,and construct the resettlement agency supervisor's instruction manual by my self.The researcher want to continue to work hard in social work,and make more effective contributions to the field of social work practice.With case study research desigh and methods as the methodology, The researcher describe the practical experience of supervisors in the Children and Youths Placement Institution in the past four years. The research result is that the researcher experienced the exploration, conflict, reconciliation, reorganization, and maturity, etc. It finds that it has an interdependent and reciprocal relationship with the environment. It enters the collision of life history, the change of interpersonal relationship, the ability to supervise the role, the feedback of the role, the influence of the habitat, the reconciliation through reconciliation. The process of moving towards a mature supervisor begins a series of reflective issues.it include that Does the supervisor role is right for me? Clarify your own values and perceptions of various differences, further understand yourself, explore the evolution of your own supervisory role, and finally understand your stress, professional exhaustion and self-care. After reflectiving and reflexiving, the researcher produces Self-Identity and is able to move forward with a sense of competence and hope. The study found that the current supervisory system has been regarded as an important indicator of maintaining service quality in social welfare. However, efforts still need to be made to construct a supervisor training mechanism in the field. In addition, the supervisors personally construct a set of their own supervisors' reflective and reflexive mechanisms for the practice of supervision services are also very important! |
